Marketers will tell you themselves. They donât need research to tell them business lines too often see marketing as expendable when an enterprise hits hard times. They might argue that the business stands little chance of selling, producing or providing anything without market awareness, but that position feels rather academic when the marketing, advertising and public-relations budget is slashed and jobs are cut.Most marketing professionals will tell you they arenât surprised that their job prospects were among the first to plummet when the economy began to drop in 2007 and 2008. The craft trains individuals to know the market and the audience and what to expect from the business.The problem, according to recruiters who specialize in executive-level marketing jobs, is that those who practice the craft too often fail to apply its principles to their own ca reers. Chief among the errors, said several recruiters who spoke to Ladders, marketing executives typically neglect to target their search or aim their applications at the most suitable positions.âEveryoneâs throwing Hail Mary passes,â said Jim Brown, president of Jim Brown Associates, a boutique recruiter in Richmond, Calif., outside San Francisco, that specializes in retained search in the medical and pharmaceutical industries. âI have very few positions Iâm working to fill, and theyâre highly specific. Iâm getting hundreds of e-mails from candidates looking for work, a lot of who donât have the foggiest notion about requirements for the position.âBy the numbers Good news is hard to find during this recession. The silver lining many found in the reduction of jobs lost in January was retracted when the February numbers were released, according to the 2008 National Employment Report released by ADP, a national payroll provider, noting that 697,000 jobs were lost, an increase from the 693,000 in December 2008.But there are jobs to be had in the field, particularly for specific skills. Postings on MktgLadder for statisticians rose 200 percent from January 2008 to January 2009; demand for individuals with skills in e-mail marketing was up 25 percent in the same period; copywriters, 14 percent; catalogue skills, 13 percent; and SEO (search-engine optimization) declined only 1 percent in 2008.Several marketing functions are also outperforming their counterparts. Product marketing, a mere 5 percent of overall jobs posted on MktgLadder in January 2008, now make up 19 percent of the postings; strategy and business-development positions rose from 5 per cent to 30 percent in the same period; communications rose from 2 percent to 9 percent; and online marketing went from 1 percent to 5 percent of posted marketing jobs.Tactical targeting The available jobs are targeted, and to improve the odds that you will get one, your search should be just as targeted. Taking a stab at a job ad just because youâve filled a similar-sounding role in a completely different company and unrelated industry is a waste of your time and the recruiterâs, Brown said.âIf I get a resume from someone at Ladders, thereâs a good chance it could be interesting, that she might have the right background,â Brown said. âIf sheâs a regional account executive when theyâre looking for a national account manager, or hasnât had any reimbursement experience, or managed-care experience, or marketing to the professional side â" physicians and nurses rather than consumers â" it probably wonât work. Iâve never been able to place generalists, but employers are even more specific because they know how many candidates are out there.âSome recruiters â" including Harold Laslo, staffing specialist at Aldan Troy Group, a recruitment firm in New York â" said they believe the employersâ selectivity may prove self-destructive, ignoring otherwise qualified candidates because their resume deviates slightly from the experience specified. But in certain fields, such as medicine and pharmaceutical marketing, itâs not just a best practice, itâs regulated. Medical, pharmaceutical, law, even real-estate industry requirements and federal regulations set standards on the industries messaging and marketing practices that require years of experience.The best solution is to target your attack to focus on the companies that need your type of skills and then focus your research and efforts on them, said Robert Neelbauer, owner of StaffMagnet.com, a recruiting consultant in Washington, D.C. If you really want to stand out from the crowd, do something radical and actually call the relevant hiring manager to make your pitch, he said.Many people spend so much time responding to ads and sending out resumes that they ignore the human e lement of the process, he says. Some hiring managers donât want to be flooded with calls, but many are looking for something that gives them some insight on a candidate they canât get from paper or e-mail.A new path on the same trail Rather than trying to switch to a new industry, specialty or function â" which employers today consider akin to fitting your square peg in their round hole â" recruiting specialists advise clients to remain where they have proven credentials, but to put themselves in the in the path of the next wave of technology, business or skill, said Lindsay Olson, partner and recruiter at Paradigm Staffing.Olson recommends her clients add online marketing, social media and business-to-business marketing to their tool belt. She advises clients to learn the skills on their own if they must and practice it as a freelancer, volunteer or even on their own blog or business. âWeâre seeing a lot more demand in business-to-business services, rather than consumer,â Olson said. âAlmost all our clients are asking for PR or marketing people with knowledge of social media â" digital strategists and people who can teach a company how to engage using digital media, or using digital services to engage with clients.ââI think thatâs something particularly marketing people can start getting up to speed on, especially when theyâve been downsized,â she said. âCompanies are looking for a lot of specialty skills. In both cases, these pioneers sought to create environments that foster creativity, innovation and collaboration. Montessori wrote, âOnly through freedom and environmental experience is it practically possible for human development to occur.â Her approach was to create a climate where students could discover their passions and talents with the help of well-trained guides. Laszlo Bock, senior vice president of people operations at Google, summarized his perspective on workplace culture creation: âWe are all constantly nudged by our environment and nudging those around us. Use that fact to make yourself and your teams happier and more productive.â Creating cultures that make students or employees happy, calm and well-positioned to cultivate their finest work is a paradigm that has yielded success for generations of Montessori students and todayâs Googlers alike. HR professionals and managers are eager to replicate practices that have earned Google Fortune Magazineâs top employer honors again in 2016, the seventh time the company has nabbed the top spot in the past ten years. While the Montessori approach and the Google method donât come down to environment alone, in both cases the underlying theory suggests environment matters. Creating spaces where students and employees feel comfortable, relaxed and enlightened leads to a joyful work experience in which productivity and engagement are achieved. One way other companies are following Googleâs lead and enhancing their environmental offerings for staff is by stocking beer fridges that employees are invited to visit at the end of their workdays. This gives staff members the chance to unwind together while still in their professional sphere. Is the beer fridge a beneficial perk? Does it invite chaos for those who partake? Is it exclusionary for those who donât? Integrating Work and Life Increasingly, technology enables employees to work remotely as well as during non-standard hours. Millennials are key drivers of this. A 9-5 reality in their worldview often seems outdated and inefficient. This evolution can be beneficial, as it stands to help save employees from the psychological wear and tear of the old paradigm. Laura Vanderkam writes, âIncreasingly, people are rejecting the notion of âwork/life balanceâ in favor of another metaphor: âWork/life integration.ââ Perhaps the beer fridge stands to become a part of this new integration, especially if workers are spending less time in the office. When they are on-site, rather than leaving for after work happy hours, coworkers can remain at the office and spend time together in their space. This stands to create a different feeling about work. Perhaps the beer fridge may offer a collegiate feeling that, in theory, may foster invention and collaboration. But this, of course, depends upon how individual employees feel about their workplaces, their colleagues and alcohol consumption. What about the Obvious Problems? Presumably, adults know how to regulate their own alcohol consumption, especially when they are at work. Companies that offer alcoholic beverages to staff members in the office need to enact verbal or written policies to ensure that the perk is not abused. But work-related events that include alcohol are hardly a new phenomenon. And most seasoned staff members have refined their own personal standards for what constitutes appropriate workplace alcohol use. Entry-level professionals may not yet possess these workplace mores, and instilling them likely needs to be emphasized as part of the onboarding process. This practice could be construed as exclusionary for those who donât drink. It would seem that if the beer fridge is the only effort a company makes to enhance the environment for staff, then indeed it may seem exclusionary. But for many companies, there are other perks that give non-drinking staff members the same chance to commune with their colleaguescoffee machines, snacks, workout facilities, etc. Itâs not Really about the Beer The point in all of these initiatives suggests that companies are angling to tap into the creative potential of employees and create cultures that enable them to do their best work. Regardless of the particular perks, itâs exciting that employers are aiming to provide environments that help employees function their best by making them feel comfortable, stimulated and valued.

With that in mind, we thought it might be useful to get some insight into how todayâs job market looks like from a common challenge perspective. In other words â" whatâs making life really difficult these days for recruiters and hiring managers? To get that insight, we went and asked some seasoned hiring managers and recruiters what their thoughts are about todayâs biggest hiring challenges. Specifically, we asked them to answer this question:âWhat is the #1 hiring challenge youâre facing today?âWhat was interesting was that all of the answers boiled down to five main hiring challenges. Sure, those challenges play out in different ways depending on your company size, hiring needs and multiple other factors, but itâs re-affirming that thereâs some sort of consensus in the market.Here are those five biggest hiring challenges we all seem to be facing today, along with what each expert specifically shared about each challenge:Adapting to this new job market âThe biggest challenge in hiring today is that hiring managers do not behave as if they are in a candidateâs market. Unemployment is low and it is harder to engage talented professionals for new job opportunities. On the flip side, hiring managers often require a lengthy interview process along with assessments for skills and personality. Assessments designed to reduce the burden on the interview process sometimes become additive instead. This is where the problem lies. Candidates are being asked to do more and more, but there is no scarcity of jobs to encourage them to participate in a more stringent process. Some candidates end up abandoning the process early. Others are hired by someone who realizes it is a candidateâs market and moves more quickly to make them an offer.
